Why are experienced nurses reluctant to move into director of nursing positions?

The economics and workload of moving into a director of nursing role can make advancement less attractive. Experienced RNs may have access to overtime, shift differentials, or travel assignments that compare favorably with a salaried director position. A DON may also inherit staffing shortages that extend the working week or require frequent on-call coverage. 

Employers should address those realities during recruitment. Competitive compensation matters, but candidates also evaluate staffing resources, executive support, decision authority, and whether the organization has realistic expectations for the position.

How should we evaluate a nursing director candidate for a facility with persistent staffing shortages?

Look for evidence from a comparable environment rather than relying primarily on years in nursing leadership. Ask how many vacancies existed when the candidate entered a previous facility and what happened to staffing stability during the candidate’s tenure. 

Employers should also understand the resources available at the time. A director who achieved strong retention with adequate recruiting support faced a different challenge from one working with chronic shortages. This context helps hiring teams make fair comparisons between candidates and identify experience that actually transfers.

How can a skilled nursing facility improve director of nursing retention?

Retention starts during recruitment. Candidates should understand current staffing conditions, on-call expectations, available resources, and how facility leadership will measure their performance. Surprises after the start date can quickly damage the relationship. 

Employers should also examine whether compensation reflects the hours and accountability expected from the position. Finally, look at the leadership pipeline below the DON. Strong assistant directors and nurse managers can prevent routine staffing issues from constantly escalating to the director and creating an unsustainable workload.

Should we promote an experienced RN internally or recruit an established director of nursing?

Internal promotion can work when the nurse has demonstrated leadership ability and receives adequate preparation for the transition. Clinical performance alone does not predict success in a director position, and even top performers will need guidance and sufficient training to successfully make the transition. 

When determining whether to promote internally, evaluate the candidate’s experience with staffing decisions, regulatory requirements, employee performance issues, and administrative work. If those gaps are significant and the facility needs someone who can operate independently quickly, an external search may offer a broader pool of experienced leaders. The decision should reflect the facility’s current risk and available support.

How can we shorten a DON recruiting process without lowering hiring standards?

Agree on the candidate profile before outreach starts. Define the required nursing credentials, facility experience, compensation range, interview team, and decision timeline. 

Then, work with a recruiter to target qualified candidates instead of creating a large applicant pool that takes weeks to review. Passive sourcing also matters because experienced nursing directors may never see a public posting. 

Finally, once a qualified candidate enters the process, keep interviews close together and provide prompt feedback. Slow decisions give employed candidates more opportunities to withdraw or accept another position.
